The editorial team had 40 full-time people: editors and writers. But something didn\u2019t sit right.<\/p>\n\n\n\n<p>John described a scenario that still happens in companies today:<\/p>\n\n\n\n<p>A writer from New York is flown to Boulder, Colorado to interview a famous climber\u2014John\u2019s friend, Lynn Hill\u2014then writes an article about rock climbing\u2026without really knowing rock climbing.<\/p>\n\n\n\n<p>The result?<br>Technically correct.<br>Professionally written.<br>Emotionally flat.<\/p>\n\n\n\n<p>So John asked a \u201csilly question\u201d that became the first crack in the old model: \u201cWhy can\u2019t we let Lynn write her own story and be really authentic\u2014and then hire an editor to edit it?\u201d<\/p>\n\n\n\n<p>That decision wasn\u2019t just editorial. It was philosophical. Massive growth. Massive momentum.<br>And still\u2014there was a problem:<\/p>\n\n\n\n<p>They had around <strong>60% turnover<\/strong> in the creative department. Then they won new business they couldn\u2019t staff fast enough.<\/p>\n\n\n\n<p>So they tried something radical for the time (2008\/2009): Put work on a digital platform. Invite creative talent globally to contribute.<\/p>\n\n\n\n<p>And suddenly, the talent they could never convince to relocate became available.<\/p>\n\n\n\n<p>A brilliant creative in London who couldn\u2019t move to Boulder.<br>A surfer in Sydney who wouldn\u2019t leave the ocean.<br>People who were world-class\u2026 but geographically \u201cout of reach\u201d.<\/p>\n\n\n\n<p>John loved the result. But he really loved one side effect:<\/p>\n\n\n\n<blockquote class=\"wp-block-quote is-layout-flow wp-block-quote-is-layout-flow\">\n<p>\u201cIt really pissed off all the other agencies in the world.\u201d<\/p>\n<\/blockquote>\n\n\n\n<p>Because it challenged the ego of the traditional model. The message was basically: We\u2019re not the most creative agency. The world is.<\/p>\n\n\n\n<p>That ethos led to John launching <strong>Victors &amp; Spoils<\/strong>, a crowdsourced agency that became one of the early seeds of how agencies now use freelance talent at scale.<\/p>\n\n\n\n<p>And then John shared the line that might be the most important of the entire conversation:<\/p>\n\n\n\n<blockquote class=\"wp-block-quote is-layout-flow wp-block-quote-is-layout-flow\">\n<p>\u201cThere\u2019s brilliance everywhere\u2026 and opportunities are scarce.\u201d<\/p>\n<\/blockquote>\n\n\n\n<h2 class=\"wp-block-heading\">The Harley Davidson Story That Captures the Whole Thesis<\/h2>\n\n\n\n<p>John told a story that felt like a movie scene. Victors &amp; Spoils wins the global business for Harley Davidson. And one contributor\u2014a creative from Lexington, Kentucky\u2014had spent years trying to get noticed by top agencies in New York, LA, London.<\/p>\n\n\n\n<p>No replies. Not even the courtesy of a response.<\/p>\n\n\n\n<p>But through the platform, he wins the Harley work, earns $150,000 in his first year, and two years later is named by Adweek as one of the top creatives in the world.<\/p>\n\n\n\n<p>John\u2019s takeaway wasn\u2019t \u201cfreelancing is cool.\u201d<\/p>\n\n\n\n<p>It was deeper: Opportunity\u2014not talent\u2014is often the bottleneck.<\/p>\n\n\n\n<p>And companies that rely only on credentialed pipelines systematically miss hidden excellence.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\">\u201cJobs Are Going Away.\u201d What Replaces Them?<\/h2>\n\n\n\n<p>This is where the conversation moved from story into strategy. John\u2019s view is clear:<\/p>\n\n\n\n<p>Work is being unbundled. Jobs were the old container. Now, outcomes are the new container.<\/p>\n\n\n\n<p>He explained it like this:<\/p>\n\n\n\n<blockquote class=\"wp-block-quote is-layout-flow wp-block-quote-is-layout-flow\">\n<p>\u201cThe idea of jobs is going away\u2026 companies need outcomes. The best way to get to those outcomes is to taskify the work and apply the best humans.\u201d<\/p>\n<\/blockquote>\n\n\n\n<p>That word\u2014taskify\u2014matters. Because it reflects the shift from employment as identity to work as modular outcomes.<\/p>\n\n\n\n<p>And it doesn\u2019t mean everyone becomes a freelancer overnight. It means companies increasingly pull talent in based on what needs to be done, for however long it takes:<\/p>\n\n\n\n<p>an hour<br>a day<br>a month<br>a year<\/p>\n\n\n\n<p>Work becomes fluid.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\">AI Won\u2019t Kill Freelancers. But It Will Expose Them<\/h2>\n\n\n\n<p>When we moved into AI, John didn\u2019t go into sci-fi. He went into survival.<\/p>\n\n\n\n<blockquote class=\"wp-block-quote is-layout-flow wp-block-quote-is-layout-flow\">\n<p>\u201cIf freelancers aren\u2019t building AI workflows into their systems\u2026 they\u2019re gonna be toast.\u201d<\/p>\n<\/blockquote>\n\n\n\n<p>And he quickly added:<\/p>\n\n\n\n<p>Same goes for companies. The point wasn\u2019t fear. It was realism. AI is not simply \u201cautomation.\u201d It\u2019s a&nbsp;<strong>democratization of capability<\/strong>.<\/p>\n\n\n\n<p>A strong freelancer with good judgment + AI tools can now operate at a level that used to require teams.<br>John also laid out what remains uniquely human in the age of AI:<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li><strong>Judgment<\/strong>&nbsp;(built through experience and failure)<\/li>\n\n\n\n<li><strong>Trust<\/strong>&nbsp;(human-to-human credibility)<\/li>\n\n\n\n<li><strong>Tool integration<\/strong>&nbsp;(turning AI into real workflows)<\/li>\n\n\n\n<li><strong>Brand<\/strong>&nbsp;(how you show up and what you represent)<\/li>\n<\/ul>\n\n\n\n<p>And that leads to a powerful reframing: Even if AI makes production easier,&nbsp;<strong>trust becomes the true premium<\/strong>.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\">A Big Idea: \u201cAssessment Is the Atomic Unit of Work\u201d<\/h2>\n\n\n\n<p>This was one of the most provocative moments. John said we\u2019ve been using the wrong \u201csmallest unit\u201d of work. Historically, we treated the&nbsp;<em>human<\/em>&nbsp;as the atomic unit:<\/p>\n\n\n\n<p>Hire the person \u2192 control the person \u2192 get the output.<\/p>\n\n\n\n<p>But John argues that in the AI era, the atomic unit is: <strong>assessment.<\/strong><\/p>\n\n\n\n<p>Meaning: Real-time signals of what someone can actually do&nbsp;<em>now<\/em>\u2014not what their title says, not what their resume claims.<\/p>\n\n\n\n<p>He described a future where freelancers are continuously assessed and supported by AI \u201ccoaches,\u201d so clients can see credible proof of capability without months of interviewing and bureaucracy.<\/p>\n\n\n\n<p>Whether or not that exact system becomes mainstream, the underlying point is powerful:<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>Trust has to scale<\/li>\n\n\n\n<li>And traditional hiring doesn\u2019t scale trust fast enough<\/li>\n<\/ul>\n\n\n\n<h2 class=\"wp-block-heading\">Why Companies Resist (And Why That Might Not Matter)<\/h2>\n\n\n\n<p>When we asked John how to convince companies still living in the \u201cpast of work\u201d\u2014the ones who believe full-time in-office employment is the only serious model. John\u2019s answer was blunt:<\/p>\n\n\n\n<blockquote class=\"wp-block-quote is-layout-flow wp-block-quote-is-layout-flow\">\n<p>\u201cI don\u2019t know if we\u2019ll be able to convince the current historical clients.\u201d<\/p>\n<\/blockquote>\n\n\n\n<p>He compared it to buggy whip companies facing cars. If you don\u2019t reinvent yourself, you don\u2019t \u201close a little.\u201d You become irrelevant.<\/p>\n\n\n\n<p>And then he dropped a quote that should be printed on a wall in every boardroom:<\/p>\n\n\n\n<blockquote class=\"wp-block-quote is-layout-flow wp-block-quote-is-layout-flow\">\n<p>\u201cIf you don\u2019t like change, you\u2019d like irrelevance even more.\u201d<\/p>\n<\/blockquote>\n\n\n\n<h2 class=\"wp-block-heading\">Who Owns the Change Inside a Company?<\/h2>\n\n\n\n<p>When we talked about who should lead transformation, John made it clear: It starts with the CEO.<\/p>\n\n\n\n<p>Not the HR team.<br>Not procurement.<br>Not a \u201cfuture of work committee.\u201d<\/p>\n\n\n\n<blockquote class=\"wp-block-quote is-layout-flow wp-block-quote-is-layout-flow\">\n<p>\u201cYou can\u2019t just say the words\u2014you\u2019ve gotta actually change.\u201d<\/p>\n<\/blockquote>\n\n\n\n<p>John also emphasized something many corporates avoid: You need&nbsp;<strong>a learning function<\/strong>&nbsp;inside the organization\u2014a Center of Excellence that experiments, breaks things, and learns fast. Because in this new world, failure isn\u2019t an accident.<br>It\u2019s the tuition.<\/p>\n\n\n\n<blockquote class=\"wp-block-quote is-layout-flow wp-block-quote-is-layout-flow\">\n<p>\u201cGo and fail at everything. Expect that you\u2019re going to fail\u2026 you don\u2019t know until you know.\u201d<\/p>\n<\/blockquote>\n\n\n\n<p>That\u2019s not chaos. That\u2019s adaptation.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\">John\u2019s Advice to Freelancers: \u201cYou\u2019re the CEO.\u201d<\/h2>\n\n\n\n<p>John\u2019s advice for people entering freelancing was refreshingly direct:<\/p>\n\n\n\n<blockquote class=\"wp-block-quote is-layout-flow wp-block-quote-is-layout-flow\">\n<p>\u201cFreelancers have to have the mentality that they\u2019re a CEO\u2026 not just do the work, but sell the work.\u201d<\/p>\n<\/blockquote>\n\n\n\n<p>This is the shift a lot of new independents underestimate: Being great at delivery is necessary.<\/p>\n\n\n\n<p>But in the independent world, you also need:<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>positioning<\/li>\n\n\n\n<li>communication<\/li>\n\n\n\n<li>relationships<\/li>\n\n\n\n<li>a point of view<\/li>\n\n\n\n<li>consistent learning&nbsp;<\/li>\n<\/ul>\n\n\n\n<p>Because the market doesn\u2019t \u201cassign\u201d you work. You have to create the conditions for trust and opportunity.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\">The Real Takeaway: It\u2019s Not Negotiable<\/h2>\n\n\n\n<p>Working with freelancers isn\u2019t a \u201cnice-to-have.\u201d It\u2019s becoming&nbsp;<strong>non-negotiable<\/strong>.<\/p>\n\n\n\n<p>Because once you accept the premise that speed is strategic advantage\u2014and work is modular\u2014and AI accelerates everything\u2014then the conclusion becomes inevitable.<\/p>\n\n\n\n<blockquote class=\"wp-block-quote is-layout-flow wp-block-quote-is-layout-flow\">\n<p>\u201cWhen you\u2019re pushed up against the wall, your choices are limited. It was about evolution, and about how the companies\u2014and individuals\u2014who win next won\u2019t be the ones with the perfect plan. They\u2019ll be the ones willing to admit: \u201cI don\u2019t know.\u201d<\/p>\n\n\n\n<p>\u2026and then learn faster than everyone else.<\/p>\n\n\n\n<p>Because the future of work isn\u2019t coming.
